Quality Talent Acquisition in the Age of Artificial Intelligence

Artificial Intelligence (AI) is having a moment. It’s one of the hottest new HR trends in 2018. There is no doubt that it will have a significant impact on where talent acquisition is going in the future.

However, you might be surprised to learn the science behind using AI for talent acquisition is based in the past. Legal guidance around pre-employment tests, the basis for assessing talent, has been around for decades. The Uniform Guidelines on Employee Selection Procedures requires that pre-employment tests used to screen candidates must be based on valid criteria and be well-tested to ensure they are legal and appropriate.

Most current applicant assessment processes try to find the balance between the speed of candidate review and identifying quality talent. So it’s not surprising that the easiest, fastest and legal form of assessment is based on content validity. This kind of assessment compares an applicant’s past experience or knowledge to the documented requirements for successful performance in the job to which they are applying. Applicant Tracking Systems automate the collection of this information which gets at the speed part of the equation, but they can’t get us closer to predicting “must hire” candidates.

Other methods of assessment using criterion-related and construct validity may have resulted in better hiring outcomes, but they were too cumbersome and costly to implement. Most organizations opted for what was fast and easy.

And let’s not discount rater bias. Tests administered by humans are prone to a variety of unintentional impacts that can make otherwise valid tests unreliable.

Enter AI. New technology has made it possible to merge multiple hurdle applicant assessments into a single talent acquisition process. These tools also use predictive criteria to take the guessing game out of the hiring process. Consistent processes reduce rater bias and can more reliably predict the next superstar.
